Abstract:Organizational change has become a fundamental factor in ensuring the long-term success of higher education institutions (HEIs). However, particularly the role of employees in the change processes remains under-researched. This study aims at using the exploratory nature of qualitative research to gather in-depth knowledge about determinants of change-supportive employee behavior (CSB) in the context of HEIs. A combination of an inductive and deductive approach was used. Semi-structured interviews with 30 full-time employees from a university were conducted, which recently implemented a new mission, vision, and strategy. The sample consisted of academic personnel who were employed at the university for at least five years. The interviews confirmed the importance of content factors, process factors, context factors, and individual factors for the creation of CSB. Additionally, new determinants were derived from the inductive analysis, such as the perceived necessity of the change or the degree to which the change aligns with employees’ work. Content factors, process factors, context factors, and individual factors play a crucial role in the creation of CSB in the context of HEIs. Especially the determinants derived from the inductive analysis provide new rich insights that can help HEIs successfully manage change processes.
