Abstract:Everyone has experienced a conflict at some time; it can be with colleagues at work or in a social relationship. Each individual can experience a conflict differently. This study (N=92) comprises two parts and examines the effect of conflict(a)symmetry on the need for recognition and acknowledgement and emotional help in which the effect is mediated by relational conflict experience and moderated by extroversion. The most important results of this study show – in part 1 – a marginally significant interaction effect of conflict asymmetry and extroversion on relational conflict. These results show that conflict asymmetry is correlated to relational conflict experience in particular for highly extrovert employees, but not for low extrovert employees. A result we had not expected and that will be discussed. Part 2 of the study involved an experiment applying a conflict scenario and demonstrated that the effect of conflict asymmetry has a positive main effect on the relational conflict experience and a positive effect on the need for recognition and acknowledgement. No significant results were found for the effect of conflict asymmetry on the need for emotional help. Following that, an asymmetric conflict leads to a relational conflict experience, which in its turn leads to a greater requirement for recognition and acknowledgement. This study demonstrates in this respect the importance of differences in perception during conflicts and the significant association of the personal character trait of extroversion with relational conflict experience.
