Abstract:The positive influence of knowledge on the continuation of organizations has been acknowledged for a long time. Knowledge sharing within organizations aids in the development of new products, improving team performance and the ability to innovate. The main research goal of this study is to analyze how job self-efficacy, learning goal orientation and the strength of a HR system influences knowledge sharing. The data was acquired by means of a survey taken a government institute and a community college. The collected data was analyzed using regression analysis. Results (n=248) showed that job selfefficacy and learning goal orientation contribute the most to knowledge sharing behavior. This means that individuals capable of dealing with the challenges and problems they are faced with at work and individuals whom focus is on mastering and learning in order to improve themselves, share more knowledge. The study also showed that performance goal orientation contributes in a positive way to knowledge sharing. The mediating role of learning goal orientation in the relationship between job self-efficacy and knowledge sharing have been found. The expected positive influence of the strength of an HR system was partially found, only distinctiveness and consistency had a significant influence on knowledge sharing, where only distinctiveness had a positive influence. The expected mediating role of learning goal orientation in the relationship between the strength of an HR system and knowledge sharing was not found. In the discussions and conclusions of this study, the study’s restrictions and the practical implications will be presented.
