Abstract:In social sciences, cohesion has been a well investigated theme because of its implications for performance. Despite all efforts, there is still no consistency in the cohesion literature. As a result, relatively little is known about the antecedents and consequences of cohesion. Therefore, the aim of the present study is to gain more insight in the antecedent conditions and consequences of cohesion, and consequently contribute to the conceptual understanding of cohesion. In a longitudinal study, data was collected by a questionnaire, taken from 90 students that had to cooperate in groups of 3-5 individuals. Cohesion was measured with the construct ‘identification with the group’. In addition, we argued that cohesion should be measured at the lowest level of analysis. Therefore, all variables were measured at the interpersonal level. The results showed interpersonal congruence, a measure for the degree to which team members regard others in the group as others regard themselves, to be an important predictor of cohesion. In addition, strong individual citizenship behavior appeared to be a significant consequence of a strong degree of cohesion. Strong evidence was found for an indirect effect of interpersonal congruence on individual citizenship behavior, via cohesion. All expectations were confirmed at different moments. Moreover, interpersonal congruence appeared to be a strong predictor of cohesion and individual citizenship behavior over time. Our results implicate that interpersonal congruence can raise the probability of successful completion of a team task
