Abstract:Central in this study is the relationship between conflicts and knowledge sharing. In particularly this study examines variables which would mediate or moderate this relationship. The most recent research in this field from Van Woerkom and Sanders (in press) indicated a negative relationship between conflicts and knowledge sharing activities, but they did not make a distinction between task and personal conflict. At the same time they did not look at which variables explained this negative relationship between conflicts and knowledge sharing, although they gave some possible explanations. Conflicts could harm social cohesion (Druskat & Kayes, 2000) and they could produce affective conflicts (Devine, 1999). An addition to these explanations was the finding from other researchers that conflicts would limit one’s cognitive functioning through an increasing level of stress and anxiety (Jehn & Mannix, 1997; Staw, Sandelands, & Dutton, 1981). Finally various researchers indicated that particularly task conflict, under specific circumstances, could have a positive effect for the organisation (Amason, 1996; De Dreu & Weingart, 2003; Jehn, 1995; Simons & Peterson, 2000; Tjosvold, 1991; Van de Vliert & De Dreu, 1994). This study points out that social cohesion and conflict stress independent of each other have a mediating effect on the relationship between personal conflicts and knowledge sharing. At the same time it turned out that an open climate has a moderating effect on the relationship between task conflicts and knowledge sharing.
